Abstract

Ennek a jelentésnek az Eurofound és a Cedefop által 2019-ben közösen elvégzett negyedik európai vállalati felmérés (ECS) képezi az alapját. A jelentés az európai vállalatok által a munkaszervezés, az emberierőforrás-menedzsment, a készségek kihasználása, a készségfejlesztés és munkavállalók döntéshozatalba való beleszólása tekintetében bevezetett munkahelyi gyakorlatok és stratégiák széles köréről ad képet. Bemutatja, hogyan kombinálják ezeket a munkahelyi gyakorlatokat, és hogy milyen összefüggés van az ebből származó „gyakorlatcsomagok”, valamint a két fél, a munkavállaló és a munkáltató számára előnyös helyzet: a munkahelyi jóllét és a létesítmény teljesítménye között.

Az elemzés megállapítja, hogy a legnagyobb valószínűséggel azok a létesítmények teremtenek mindkét fél számára előnyös helyzeteket, amelyek a következő elemek kombinációját alkalmazzák: a munkavállalók nagy fokú önállósága, kiegyensúlyozott motivációs stratégia, átfogó képzési és tanulási stratégia, a munkavállalók döntéshozatalba való közvetlen bevonása, valamint az ezekhez a munkahelyi gyakorlatokhoz nyújtott vezetői támogatás. A munkavállaló-központú gyakorlatok – különösen az önállósággal, a készségekkel és a munkavállalók bevonásával kapcsolatban történő – alkalmazásának ösztönzése érdekében a vezetők számára megfelelő támogatást kell nyújtani, mivel ők kulcsfontosságú szerepet játszanak a munkahelyi változások kezdeményezésére irányuló döntésekben. A vezetők szerepe a változások sikere szempontjából is rendkívül fontos, mivel folyamatosan támogatniuk kell a bevezetett munkahelyi gyakorlatokat.

Key findings

A 2019. évi ECS azt mutatja, hogy a vállalatok képesek úgy kialakítani munkahelyi gyakorlataikat, hogy elősegítsék a munkavállalók és a munkáltatók számára egyaránt előnyös helyzetek megteremtését. A vállalkozások képesek növelni a teljesítményt, miközben javítják a munkahelyek minőségének különböző aspektusait olyan gyakorlatok kombinálásával, amelyek növelik a munkavállalók önállóságát, lehetővé teszik a munkavállalók beleszólását, valamint előmozdítják a képzést és a tanulást.

Az EU-ban a munkahelyek közel egyötöde alkalmazza ezeket az előnyös gyakorlatcsomagokat. Országtól, mérettől, ágazattól, illetve versenyképességi stratégiától függetlenül a vállalkozások valamennyi típusa fel tud mutatni sikeres példákat.

A legsikeresebb vállalkozások nem csupán előnyös helyzeteket elősegítő gyakorlatokat alkalmaznak, emellett a vezetőség is támogató hátteret biztosít.

A képzés fontos eszköz a kedvező munkahelyi helyzetek eléréséhez. Az EU-ban a munkahelyek többsége nyújt legalább valamilyen képzést egyes munkavállalóknak, de csak kevés munkahely kínál átfogó képzést és tanulási lehetőségeket.

Azok a vállalkozások, ahol erős munkahelyi szociális párbeszéd folyik, jobb eredményt mutatnak fel a teljesítmény és a jóllét tekintetében. Azokon a munkahelyeken, ahol a munkavállalók bevonásán alapuló, bizalomteljes és érdemi szociális párbeszéd folyik, nagyobb a valószínűsége a munkavállalók rendszeres, közvetlen részvételének, ami tényleges változást jelent.

Customised reports

To show appreciation for the time the ECS 2019 management respondents invested in filling out the questionnaire, Eurofound and Cedefop offered to generate a customised report for their establishment.

The reports are generated automatically, and compare the establishment with other establishments in the same country, size category and sector. They include information on market characteristics, product market strategy, innovation, establishment performance, workplace relations, and human resources challenges.

Over 13,000 respondents requested to receive such a customised report. Upon finalisation of the dataset the at the end of 2019, the reports were generated, and they were distributed to respondents in the beginning of 2020.
